Engagement Is Overrated – Belonging Is What People Want

April 24, 2025

By Mike Monahan, Vice President of Business Development & Marketing

Let’s talk about the metric everyone loves to chase: employee engagement.

Every year, organizations pour time and money into surveys, dashboards, action plans, and perks — all in the name of getting engagement scores just a little bit higher.

But here’s the truth no one wants to say out loud:
Engagement isn’t enough. And it never was.

Because people don’t stay at companies just because they’re engaged.
They stay because they belong

What Is Engagement, Really?

Engagement tells you whether someone is:

  • Interested in their work
  • Motivated to contribute
  • Likely to recommend the company
  • Energized on most days

That’s good. Necessary, even.
But it’s also surface-level.
It doesn’t tell you whether they feel safe. Seen. Included. Respected.
It doesn’t tell you whether they feel like they matter.

You can be engaged and still feel isolated.
You can be productive and still feel replaceable.
You can be a “top performer” and still feel like no one really knows you.

Belonging Goes Deeper

Belonging is the emotional glue of a workplace.
It’s what makes people bring their full selves to work — not just the parts that perform well.

Belonging means:

  • I can speak up without fear of judgment
  • I see myself reflected in leadership
  • I don’t have to hide parts of who I am to fit in
  • I trust that my wellbeing actually matters
  • I know that if something hard happens in my life, I won’t be punished for being human

And when people feel that?
They don’t just stay — they thrive.

Why Engagement Alone Is a Broken Metric

You can game engagement with surface tactics:

  • Launch a new recognition platform
  • Offer remote flexibility
  • Run another wellness challenge
  • Host a leadership Q&A

Those might nudge engagement scores, but they won’t fix deeper problems:

  • Toxic managers
  • DEI theater with no accountability
  • Unspoken mental health stigma
  • Workloads that crush morale
  • Cultures where vulnerability = risk

Engagement might tell you how busy someone is.
Belonging tells you how connected they are.

Belonging Drives What Actually Matters

When people feel they belong:

  • Retention rises
  • Innovation improves
  • Psychological safety increases
  • Team trust strengthens
  • Resilience during change grows
  • Performance becomes sustainable — not just sprint-based

It’s not soft.
It’s strategic.

Belonging is the reason people push through hard seasons instead of quitting quietly.
It’s what keeps someone from ghosting your exit interview and walking out emotionally six months before they resign on paper.

At AllOne Health, We Help You Build Belonging Into the Bones of Your Culture

We go beyond benefits. Beyond check-the-box DEI. Beyond engagement tactics.
We help organizations:

  • Use EAP and wellness programs to build trust, not just offer tools
  • Train managers to lead with empathy, cultural competence, and emotional intelligence
  • Respond to trauma and crisis in ways that protect connection
  • Activate leadership vulnerability to foster safety and inclusion
  • Use data not just to track who’s showing up — but who’s really showing up

Because people don’t want more programs.
They want to know they’re not alone.

Ready to Move Beyond Engagement?
